Why Strategic Searches Require a Down Payment
Strategic Search exists for positions where the impact of the hire extends well beyond the first few months of employment. These are typically leadership positions, revenue-owning specialists, and other professionals whose decisions influence teams, customers, strategy, and long-term business outcomes.
When hiring for these roles, the challenge is rarely finding people who appear qualified. The challenge is determining who is actually capable of succeeding once they are in the seat.
That distinction shapes how we structure Strategic Search and why it includes a down payment.
The Difference Between A Marketable Candidate And The Right Candidate
Most experienced hiring leaders have encountered candidates who looked exceptional throughout the hiring process but failed to create the expected impact after joining the organization.
The resume was strong. The interviews went well. References were positive. The candidate was intelligent, articulate, and professional…. but six months later, the results were disappointing.
This happens because many of the qualities that determine long-term success are difficult to evaluate during an interview process. Judgment, leadership ability, adaptability, influence, decision-making, and execution quality often reveal themselves over time rather than during a series of conversations.
A marketable candidate can present themselves well during a hiring process. The right candidate can create positive outcomes long after the hiring process is over. Those are not always the same person. Strategic Search is designed around identifying the latter.
Why The Guarantee Matters
Strategic Search includes a 180-day guarantee because we believe meaningful positions require a longer evaluation period. A Sales Leader may spend months assessing talent, restructuring territories, adjusting compensation plans, or rebuilding accountability systems before the organization sees measurable improvement.
A Marketing Leader may inherit campaigns, agencies, budgets, and processes that take several quarters to improve.
A Customer Success Leader may spend their first months understanding retention issues, team dynamics, and customer challenges before meaningful progress becomes visible.
These are not positions where success can be accurately measured after 30 or 60 days. Because we are willing to stand behind these hires for an extended period of time, we have to approach the search differently than a traditional contingency search. Our responsibility is to find someone who can succeed after the offer is accepted.
Why We Require A Down Payment
When a company engages us for Strategic Search, we are essentially agreeing to share risk with them. We are placing our reputation, our guarantee, and our resources behind the outcome of the hire. In return, we ask the client to make an investment in a process that prioritizes quality over speed and long-term fit over short-term excitement.
Without that alignment, recruiting can become focused on finding candidates who generate enthusiasm during interviews rather than candidates who are most likely to create positive business outcomes over the next several years. That is not a useful outcome for the client, and it is not a useful outcome for us.
The down payment establishes that both parties are pursuing the same objective: making the right hiring decision.
Strategic Search Requires A Different Level Of Evaluation
The positions that utilize Strategic Search often require a deeper level of assessment than a typical search assignment.
The evaluation process may involve a more detailed understanding of leadership style, career progression, decision-making history, team-building capability, industry expertise, and organizational fit. In many cases, the strongest candidate is not the candidate with the most polished resume. Sometimes the strongest candidate comes from a smaller organization. Sometimes they have a less recognizable title. Sometimes their accomplishments require more discussion and context to fully understand.
Finding those individuals requires time, judgment, and a willingness to look beyond surface-level credentials. That process becomes much easier when everyone involved is committed to finding the right person rather than simply filling the position.
A Shared Investment In The Outcome
The down payment and guarantee are tied together.
If we're willing to stand behind a hire for six months, we have to approach the search with a different standard than simply finding candidates who can generate interest during interviews.
Most experienced leaders have hired someone who looked excellent throughout the process and struggled once they were actually responsible for producing results. Usually that isn't because anyone involved made a careless decision. It's because many of the traits that determine success in leadership roles are difficult to evaluate during a relatively short hiring process.

The search is structured around long-term fit because that's ultimately what the guarantee is attached to.
The down payment reflects that commitment from both sides. The client is investing in a more deliberate process, and we're accepting accountability for the outcome over a longer period of time.
If A Down Payment Does Not Fit The Search
There are plenty of roles where a down payment is not necessary.
If a client wants to keep the search more flexible, Core Search is usually the better fit. Core Search works well when the role is more straightforward, the evaluation window is shorter, and the hire can be assessed more quickly once they are in the seat. That does not make the role unimportant. It simply means the search does not require the same structure, guarantee period, or shared investment as a Strategic Search.
